Objective: To understand issues related to the professional trajectory of women, how they develop their leadership, and the role of men and masculinity in this context. Methodology: Based on data collected through semi-structured interviews with public employees from Caixa Econômica Federal and the National School of Public Administration, the content of the interviews was analyzed around 5 categories and 20 subcategories defined based on the literature and emerging from the data. Results: The understanding of the perception and evaluation, from the perspective of both women and men, of how the relationship between them is built over time along the trajectory of women leaders, considering issues related to gender balance in high management positions, competitive advantages of each, elements of identity construction, and possible actions, suggest that the inclusion of men in initiatives and the formation of alliances focused on women's leadership, as well as central actions provided by organizations and specific behaviors of men, can become important structural and relational resources. These resources help to recognize, endorse, strengthen, and propel the construction of the identity of women leaders throughout their trajectory. Practical Contributions: At the end of the study, actions and initiatives by men and organizations were proposed, as well as a board game to address the topic in a playful way in companies and/or courses and training, contributing to the reflection and promotion of greater gender balance in high leadership positions. Social Contributions: Potential promotion of greater equality and gender balance. Originality: The promotion of a new debate on gender equity in the reconstruction of organizational culture, school, and family education. It also considers the role of men in the professional trajectory of women leaders, from both women’s and men’s perspectives. Finally, it presents a practical contribution through a board game that can be used in courses/trainings as an interactive tool to promote experiential learning.
